Jill McMillan Associates believe that irrespective of systems or circumstance, every person has the potential to change the world for the better. They exist to support people in understanding and using this potential to courageously lead positive change – in their organisations, their communities and beyond. They work to achieve this through their coaching and development programmes.

Their Evolve programme is one of a number of unique leadership development programmes that they offer. It is centred around the form of teacher professional development which has consistently been linked with improved pupil attainment: coaching. It uses powerful coaching interventions to help schools develop effective leaders at all levels, giving them the skills to build the trust and connections that are needed to implement change, motivate teachers and get staff to accept challenge and take responsibility for their own improvement.

  • Who’s it for?
    All school leaders, whether they are established leaders seeking greater stretch and depth in their leadership practice or high potential emerging leaders assuming greater responsibility.
    It is important that participants on each programme are roughly at the same level (e.g. middle leaders on one cohort and senior leaders in another).
    The programme is particularly effective in schools looking to move from ‘good’ to ‘great’.

    Course overview
    Evolve is a leadership development programme that helps schools achieve outstanding results by developing a culture of outstanding leadership. Jill McMillan Associates focus on helping you improve the quality of teaching in your school by creating a high-trust high-challenge environment in which teachers are motivated to be creative and take responsibility for their own improvement.

    Evolve is founded on robust leadership theories coupled with a sound understanding of the current educational context. It supports school leaders at all levels to identify and develop their own authentic leadership style and equips them with the skills to have challenging and courageous conversations – the type of conversations that prevent conflict, increase trust and improve results.

    By improving leaders’ self-awareness and emotional intelligence the programme leads to:
    · increased confidence, ambition and self-belief
    · greater effectiveness in managing, leading and motivating others
    · improved ability to have powerful conversations that move people and situations forwards.

    The programme covers:
    Day 1 – Leadership beginning with self
    Day 2- The relationship between leadership and character, purpose and values
    Day 3- Meaningful conversation
    Day 4- Skilful speaking and coaching skills
    Day 5- Moving from non-directive to directive communication that feels safe

    Programme duration
    A twilight launch event, followed by 5 full days, spaced at 2-3 weekly intervals.

    Groups of up to 15 participants (maximum of 18).

    Estimated cost
    Basic packages start from £1,650 per person (with a minimum of 15 participants per programme).
    Price includes all course materials, as well as an Insights Discovery profile for each participant and interactive homework guides after each day of the programme.
    Prices are exclusive of VAT and travel expenses at cost.
    Investment increases with additional features such as a bespoke mentoring programme for a cohort of internally appointed mentors, 1 to 1 or 1 to small group coaching to increase personal responsibility and a 360 degree survey.

Since 2009, Jill McMillan Associates have trained 400 leaders from over 40 schools.

Impact measurements used

The key outcomes Jill McMillan Associates aim to improve are leaders’ self-awareness and emotional intelligence so that they can benefit from: increased confidence, ambition and self-belief; greater effectiveness in managing, leading and motivating others, and improved ability to have powerful conversations that move people and situations forward.

Through the programme that focuses on four key elements (Conversation and Character, Passion and Purpose, Courage and Curiosity, Reflection and Resilience) they aim to: align staff goals; create a shared sense of purpose; increase trust, respect and personal responsibility for a school’s success; boost staff morale; reduce staff turnover; and improve collaboration between middle and senior management.

They measure these through a qualitative evaluation process. At the beginning of the programme, they gauge individual goals using a ‘pre-programme Goal Card’ to check alignment with the programme outcomes and understand individual objectives and challenges.

After each day of the programme, they evaluate progress using an ‘intra-programme’ form, which identifies areas that need additional exploration in future sessions.

Immediately after the programme, they use a post programme evaluation, where participants are encouraged to reflect upon how their leadership behaviour will change, as well as an online form.

Finally, to gauge their longer-term impact, they gather feedback from schools to build case studies a few months after each programme.

Programme design philosophy

Jill McMillan Associates understand that, in line with the academic research, the biggest influences on school attainment are the quality teaching followed by the quality of leadership.

Their Evolve programme is built on an evidence-based ‘theory of change’ which shows how it aims to improve leadership, teaching and attainment. It draws upon rigorous, quantitative evaluations, literature reviews and meta-analyses to ensure it has the highest impact. It is designed and delivered around the form of teachers’ professional development which has consistently been linked with improved pupil attainment: coaching.

To increase participants’ capacity to coach other teachers towards improved performance, they use a combination of three methods:

  • direct instruction to embed key knowledge
  • deliberate practice to develop fluency with skills; and
  • blended learning to sustain impact over time.

The programme also consists of a detailed 360-degree assessment of participants, a psychometric personality profile and optional ‘best self’ survey, five workshops targeting several skills, a series of between-workshop online assessments, a leadership project, a coaching assignment, optional one-to-one or group coaching sessions and further optional three workshops and assessment day.

Team experience and expertise

The team of seven Evolve facilitators are not just trainers they are coaches. They have qualifications from the most prestigious coach training organisations in the world including the International Coach Federation (ICF), European Mentoring and Coaching Council (EMCC) and Academy of Executive Coaching (AoEC).

The team members have backgrounds in several industries, sectors and regions, so they are all able to draw upon their own life and leadership experiences to enrich the delivery and model self-reflection. What stands out is their rich understanding of educational context and a deep empathy for the teachers.

Evolve is an intensive experiential programme; their facilitators are asked to coach participants, both as individuals and as groups. This means they able build trust and gain permission to hold up a mirror to both the individuals and the system to raise awareness and deepen learning.

Evolve facilitators balance humility and authority. They do not claim to hold any answers. However, they are clear in their conviction that diverse, self-aware leaders working together with positive intent and holding each other to a higher standard can make a difference to the way schools are run. Jill McMillan Associates believe facilitators need to be alongside the participants on that journey in both the role of encourager and provocateur, focused on participants having impact within their schools.
